نقش مدیریت مشارکتی بر تعهد شغلی و ترک شغل کارکنان (مورد مطالعه: کارکنان دفاتر خدمات مسافرتی و گردشگری مناطق 6 و 7 شهر تهران)

چکیده

این مطالعه با هدف بررسی نقش مدیریت مشارکتی بر تعهد شغلی و استمرار کار کارکنان دفاتر خدمات مسافرتی و گردشگری انجام گرفت. با توجه به اهمیت نیروی انسانی در گردشگری، شناسایی عوامل مؤثر در حفظ و استمرار کارکنان در کسب‌و‌کارهای گردشگری از اهمیت بالایی برخوردار است. این پژوهش از لحاظ هدف از نوع تحقیقات کاربردی، از لحاظ ماهیت و روش از نوع تحقیقات توصیفی پیمایشی و از لحاظ شیوۀ گردآورری داده‌ها از نوع کمی است. جامعۀ آماری آن کارکنان و مدیران دفاتر خدمات مسافرتی و گردشگری مناطق 6 و 7 شهر تهران می‌باشد که به روش در دسترس با مراجعه به 15 دفتر خدمات مسافترتی و گردشگری نمونه به تعداد 384 نفر انتخاب شدند و برای گردآوری داده‌ها از پرسش‌نامۀ استاندارد استفاده شد. روش تجزیه‌و‌تحلیل داده‌ها مبتنی بر معادلات ساختاری بوده و از نرم‌افزار -3SmartPLS استفاده شده است. یافته‌های تحقیق نشان داد که مدیریت مشارکتی نقش معنادار و مستقیم در تعهد شغلی کارکنان دفاتر خدمات مسافرتی دارد. همچنین مدیریت مشارکتی و تعهد شغلی نقش معنادار و معکوسی بر ترک شغلی کارکنان دارند. درنهایت فصلی بودن گردشگری نقش مستقیمی بر ترک شغلی کارکنان دارد. این تحقیق نشان می‌دهد که دفاتر خدمات مسافرتی و گردشگری در جهت حفظ استمرار خدمات کارکنان خود باید در زمینۀ به‌کارگیری سبک مدیریت مشارکتی و استفاده از روش‌هایی برای افزایش تعهد شغلی اقدام نمایند و نیز با روش‌های مختلف افزایش تقاضا را در دوره‌های کم‌رونق اثرات فصلی گردشگری کاهش دهند.

چکیده [English]

This study was conducted with the aim of investigating the role of participatory management on job commitment and job continuity of employees of travel and tourism offices. Considering the importance of human resources in tourism, it is of great importance to identify the effective factors in the retention and continuity of employees in tourism businesses. This research is applied research in terms of purpose, descriptive survey research in terms of nature and method, and quantitative in terms of data collection method. The statistical population is the employees and managers of travel and tourism service offices in Tehran, and 384 people were selected as a sample using the accessible method. The data analysis method is based on structural equations and SmartPLS-3 software is used. The findings of the research showed that collaborative management has a significant and direct role in the job commitment of employees of travel service offices. Also, collaborative management and job commitment have a significant and negative role on employee turnover. Finally, the seasonality of tourism has a direct effect on employee turnover. This research shows that in order to maintain the continuity of the services of their employees, the travel and tourism service offices should take action in the field of applying the collaborative management style and using methods to increase job commitment and also adjust the seasonal effects of tourism with different methods of increasing demand in periods of low prosperity.
